Feather damage

On here pretty often...feel like im doing everything wrong. How do i fix feather damage on my RIR? Leghorns have been giving me quite a bit of issue with pecking. what am i doing wrong?

Damaged feathers usually are fixed once the hen molts. But, what is damaging them? The pecking? A rooster?
What kind of set up do they have and how many birds do you have?
